What has been your number one trick or method to finding and hiring an a developer in a competitive market?
Pay more than the competition. Offer clear scope for personal and professional growth.
That's literally all you can do. Occasionally you might be able to con a newb into buying into the culture/mission of the business, but do you really want that kind of naivety anywhere near your tech stack? Oh, and I've been that newb - I quit after 10 weeks, ultimately costing the business far more $$$ than if they'd hired the right person at the right salary in the first place.
I too have experienced issues when hiring people without experience. Except in extremely rare cases, most junior devs provide little value without a lot of mentor ship and training that takes place over years. Better to hire a senior dev who can work independently and provide value on day one.
Mentoring a junior dev fresh out of school is an incredibly difficult task. It almost needs its own bootcamp to be effective and scale
There’s a reason why the top Premier/Liga players were developed in-house. They invested the time and money to develop star players.
It seems the strategy paid off for them. That or you could potentially buy the best talent, but it will be expensive and their loyalties will be more toward the paycheck. Just food for thought.

This depends a lot on the kind of hiring you're doing.
Are you looking for an experienced developer to get stuck in right now, or are you open to juniors you can invest in? Do you want a full-time employee, or a remote contractor, or just somebody you can call on-demand, as & when tasks come up?
It'd be good to know where the problem is in your current funnel too. Are you struggling to find applicants, or to find good applicants, or to find good applicants who'll accept your offers?
I am looking for two mid level 3-5 years experience. Everyone wants software developers, so we are not getting any decent bites. I mentored a junior dev that is active on IH. He has been great, but its hard to find people of his mindset
